Every Dungeon Master has lived this moment: you set the scene, build the map, prep the NPC voices, and craft the perfect encounter. The table is ready for the epic showdown…

…and then your players decide to befriend the ogre, bribe the goblins, or take a left turn into the tavern you named but didn’t flesh out.

That’s the tug-of-war between DM control and player agency. You can design the framework, but if you script every outcome, you’re not running a game—you’re running a novel. And no one showed up at your table to be an extra in someone else’s book.

The same is true in leadership.

Railroading vs. Sandbox

In TTRPG lingo, a “railroad” is when the DM forces players to stay on one rigid track: no deviations, no creative problem-solving, no real choice. A “sandbox” offers a world where players explore, improvise, and shape outcomes—even if it makes the DM sweat.

Workplace leaders fall into the same traps. Over-controlling managers (railroading DMs) suffocate initiative. On the flip side, leaders who set clear boundaries but leave room for autonomy (sandbox DMs) see creativity, motivation, and buy-in flourish.

Industrial/Organizational psychology backs this up: autonomy is one of the strongest predictors of job satisfaction, engagement, and long-term performance. When people feel like their choices matter, they lean in.

Beyond the Table

  • At work: Leaders should provide structure but not scripts.

  • In life: We thrive when we recognize where we have real choices (and stop wasting energy where we don’t).

  • In creative projects: The best outcomes emerge when everyone gets to leave their fingerprints on the final product.

Too much DM control—or too much managerial micromanagement—kills the story. But too little direction, and you risk chaos. The magic happens in balance.
